Project Overview

High staff turnover in animal shelters is often linked to emotional stress, safety concerns, and the challenges of working with unfamiliar dogs. This project explores how learner-centered instructional design can help staff recognize canine stress signals, build confidence, and interact more safely with shelter dogs during everyday care.
Using audience research, Action Mapping, and scenario-based learning, I designed an eLearning experience that focuses on authentic workplace decisions rather than simply presenting information. As you explore this case study, you'll see how each stage of the design process—from understanding the learners and defining the performance problem to developing scenarios, assessments, and the final learning experience—contributed to a practical solution for both employees and the animals in their care.

Understanding the Learner & Performance Challenge
The Challenge
Before designing instruction, I focused on understanding the people, workplace, and performance challenges that contributed to staff turnover. Working safely with shelter dogs requires more than knowledge—it requires confidence, sound judgment, and the ability to recognize canine stress signals during everyday interactions.
Audience & Research
To understand the learners' needs, I completed an audience analysis and used action mapping to identify the behaviors staff members needed to perform successfully. This process clarified the performance gap and guided decisions about instructional strategies, practice activities, and assessment throughout the course.
Framework Principle
Understanding the learner's environment revealed that improving performance depended on changing daily interactions with both the dogs and fellow staff members. By focusing first on the real workplace challenges, the learning experience could be designed to support meaningful behavior change rather than simply delivering information.

Design the Learning Experience
Building the Learning Experience
With the learning strategy established, I designed an experience that emphasized authentic practice rather than passive instruction. Learners encountered realistic scenarios that required them to recognize canine stress signals, choose appropriate responses, and apply safe handling techniques in situations they were likely to encounter in the shelter.
Instructional Decisions
Scenario-based learning, immediate feedback, and scaffolded practice were selected to support decision-making in the workplace. Visual examples, everyday shelter interactions, and concise instructional content reduced cognitive load while reinforcing critical safety concepts.

Designing around authentic workplace decisions created a learning experience that felt relevant and immediately applicable to learners' daily responsibilities. The storyboard served as the blueprint for translating those design decisions into a cohesive learning experience.

Creating Meaningful Practice
Learning is strengthened when learners actively make decisions rather than simply receive information. This project emphasized realistic practice opportunities that encouraged learners to analyze situations, make choices, and receive immediate feedback in a safe learning environment before working with shelter dogs.
Learner Experience
Scenario-based interactions allowed learners to apply their understanding of canine body language, safe approaches, and enrichment strategies while building confidence through guided practice and immediate feedback. Each interaction reinforced the decisions learners would be expected to make in authentic shelter situations.
Framework Principle
Practice activities were intentionally designed so that every learner received the correct information, regardless of their initial response. Immediate feedback transformed mistakes into learning opportunities by explaining why a choice was correct or incorrect and allowing learners to apply that understanding before trying again. In this way, feedback became part of the instruction—not simply an evaluation of performance.

Assess Learning Progress
Measuring Performance
Assessment was designed to determine whether learners could apply their knowledge in authentic workplace situations rather than simply recall information. Learners demonstrated their understanding by interpreting canine body language, selecting appropriate responses, and making informed decisions they would encounter while caring for shelter dogs.
Assessment Strategy
Scenario-based questions and performance-focused activities were designed to measure learners' ability to recognize canine stress signals, select safe approaches, and make informed decisions during routine shelter care. Each assessment required learners to apply knowledge in context rather than simply recall facts.
Framework Principle
Assessments were intentionally aligned with authentic workplace decisions so learners demonstrated what they could do—not just what they could remember. Measuring performance in context provided stronger evidence of learning to determine whether learners could perform the workplace decisions expected of them.

Assessment should confirm readiness for the workplace—not simply completion of a course.

Reflect & Refine
Reflecting and Refining the Learning Experience
Effective instructional design is an iterative process. Throughout this project, prototypes, feedback, and reflection informed revisions that strengthened both the learning experience and the supporting documentation. Each revision improved the alignment between learner needs, instructional strategies, and organizational goals.
Continuous Improvement
Reviewing the completed project revealed opportunities to simplify navigation, strengthen learner practice, and better connect instructional strategies with authentic workplace performance. These revisions enhanced the learner experience while reinforcing the importance of designing instruction that is both meaningful and effective.
Framework Principle
Reflection transforms experience into insight. Refinement transforms insight into better learning experiences. Every project provides opportunities to evaluate decisions, incorporate feedback, and improve future designs. Rather than marking the end of the design process, reflection and refinement begin the next cycle of learner-centered design.
